What is leadership maturity?

Mature leaders act differently based on what is referred to as “action logics”. In other words, those leaders stand out because of the actions they take as based on the logic they use to interpret the world around them, including relationships, themselves and the wider context. In terms of adult developmental theory, there are a series of action logics, based on the work by psychologists William Torbert, Susanne Cook-Greuter, Kegan, Loevinger, Wilber and others.

In other words, as we develop, both as adults and leaders, we take on more complex and systemic view of the world and ourselves. As a result, we are better able to balance conflicting views and navigate through complex uncertainty. We essentially become wiser.

Why is vertical development important?

Exploring leadership maturity is vertical development at its best. Working through this will transform you in ways that simply learning a skill cannot. Leaders are under increasing pressure to deal with complexity and uncertainty we’ve never faced before. With leadership maturity and vertical development, you develop more sophisticated ways of thinking that will make you stand out as a leader. Without it, you will forever be lost in the weeds and your strategic mind cannot grow.

One leader suffered from imposter syndrome, another from low self-esteem and yet another, anger and emotional management issues. A few of my coachees also needed support increasing their self-awareness in terms of how others viewed them which, after our work together, improved their team development approach.

Another leader was getting close to retirement which was creating a huge amount of tension with this team due to the fear he was carrying. We worked through his legacy and plans and letting go of the concept that retirement is the end of everything. As a result, he actually realised that he wasn't as close to reitrement as he thought and still had much to offer.

A mid level manager was struggling with influencing those around her. After several sessions, she discovered that it wasn't about the others but about her. With my guidance, she started letting go of her linear "me" thinking and embracing a more systemic "we" thinking style. As a result, her influencing naturally improved.

Another leader wanted to improve his delivery and effectiveness but it soon became clear that he was over-worked and overwhelmed. Together, we worked through creating a healthier and more balanced life as well as reframing situations so not everything was personal. As a result, his stress and reactivity decreased and he started letting go of the need to do everything. His team then also started stepping up as he relaxed his grip on them and the environment gradually became more effective and supportive.

One leader was determined to get his promotion but has major tensions with his boss who was going to block him. We worked on acceptance and conflict management whilst exploring and reframing different viewpoints. In the end, my coachee developed empathy for his boss and was no longer fighting him. As a result, he was able to answer what the boss was looking for, as well as other leaders and got the promotion. Most importantly, he was better able to manage his emotions and reduced his reactivity. His groundedness also added to his leadership maturity.

Another leader came to me because he felt he had unhealthy lifestyle habits that were impacting his performance. He knew he needed to eat better and exercise more but couldn't make the habits stick. Together, I guided him to develop a plan that included self-reflection, goal visualisation, emotional regulation, specifically shame and doubt, and self-awareness. The mind needs to challenge itself and understand how its emotions drives behaviours if it wants to rewire its habits into different ones. As a result, my coachee implemented the habits he was hoping for.
